I've been here longer than you, and I've seen this cycle play out a few times. The "generous" starting salaries are often a way to hook people in, knowing that future raises will be more modest. Performance reviews are definitely subjective and can be used to manage compensation expectations. My advice? Start documenting your accomplishments meticulously. Come review time, have a strong case ready to justify your value. Also, keep an eye on the market. Knowing your worth elsewhere gives you leverage.
Honestly, the writing's on the wall. Shopify over-hired during the pandemic boom, and now they're trying to correct. "Performance" is a convenient excuse. If predictable comp growth is important to you, start looking. Equity isn't worth much if the company continues its downward trend. Don't get stuck hoping things will magically improve. Been there, done that, and regretted it. Start your search now and you'll thank me later.
